A small business can have great people and still struggle.
Not because of the team. Because of how the team is being led.
When managers and owners aren't aligned on expectations, on culture, on how decisions get made, it trickles down fast. People get mixed messages. They stop trusting the process. They disengage quietly before they leave loudly.
Most of the time nobody is doing anything wrong on purpose. The problem is that nobody ever sat down and defined what "good leadership" actually looks like in that business.
So everyone is leading from their own instinct. And instincts don't always match.
Getting your leadership team aligned isn't a soft skill exercise. It's an operational necessity. Because the culture your managers create every day is the culture your business actually has - whether you intended it or not.

Nobody starts a business so they can spend every evening buried in HR paperwork.
But that's where a lot of small business owners end up.
Handling complaints that should have a process. Answering the same questions every new hire asks. Putting out fires that keep coming back because nothing is actually documented.
Here's what the other side looks like:
A team that knows what to do without you in the room. Onboarding that runs the same way every time. Issues that get handled before they become problems. And you - actually leaving at a reasonable hour. Actually being present with your family. Actually working on the business instead of just in it.
That's not a fantasy. That's what happens when the basic systems are in place.
You don't need to be a big company to operate like one.

I've worked in HR across multiple countries.
Different cultures, different industries, different ways of doing things. You learn fast that what works in one place doesn't always translate to the next.

Every time.

I've always been unapologetically positive and always finding the good in any situation... I didn't even register it until one day my daughter came home from school with a compliment about it from her teachers - that she thanked me for teaching her that.
Messy day? There's something in it. Plans fall apart? Something better is coming. Chaotic week? Look how much resilience you've learned!
This is how I'm wired, and I use it to leave every place better than I found it. Your perspective changes everything - in life and in work. So don't get discouraged, get excited!

I have been holding this all alone for too long and don't even know if for the right reasons anymore...
Seems like you have more bad days than the good ones, conversations becoming more complicated than they should be and same problems keep coming back! And somewhere along the way you stopped asking why, because you are just too busy just getting through the week?
So I am here to remind you what you might have forgotten: you are not alone and you don't have to do all by yourself...

Last year I signed up for a Muddy Dash with some friends.
They bailed. I went anyway!
And I had the absolute best time! Covered in mud, medal around my neck, not a single regret...
I didn't need the backup to show up. I committed, I went, and I gave it everything I had.
I think about that a lot in my work.
When a client brings me in, they're not getting someone who shows up halfway. They get someone who commits fully, works hard, and doesn't leave until the job is done right, even when it gets messy.
Especially when it gets messy.

A client I worked with in Australia was in freefall.
New addition to management. Big vision for the future. And somehow, in the middle of all that excitement - quality tanked. Fast.
Frustration was everywhere. Costs were climbing. Nobody quite knew why things were slipping, and nobody felt like they had a place to say so.
So we started something simple: a weekly staff meeting. Not a "here's what leadership has decided" meeting. A real one - where the people doing the work could say what they were seeing, flag what wasn't working, and actually have a hand in how the changes rolled out.
Week one: a lot of venting. Fair enough.
Week two: ideas started coming.
Week three: they were solving problems before I even asked.
Week four: things started moving again.
By the end of the month, quality was recovering, the team had momentum, and the meetings? They went from weekly to monthly. Not because it wasn't working. Because it worked so well they had time for team BBQs instead.
That's the thing about giving people a voice. It doesn't just fix the problem. It builds the kind of team that stops problems from stacking up in the first place.

This weekend, a lot of us did what we needed to do - packed up the car or the campervan, found a patch of nature, and sat around a fire with the people we love. Maybe the weather wasn't the best. Maybe the kids complained. Maybe you forgot the bug spray...
But you went anyway. Because that time matters!
Now it's Tuesday morning. The inbox is full. The team is back.
And here's where the story splits into two very different endings:
One business owner walks in, pours their coffee, and catches up on what happened while they were gone, because the systems they built kept things moving. Their team knew what to do. Nothing was on fire. They got to actually rest over the weekend, because they trusted that things were handled.
Another walks in to a mess. Emails that needed decisions nobody could make. Tasks that fell through the cracks because there was no clear process. Employees who went quiet because they weren't sure what they were supposed to do, or who to ask. The long weekend just made it worse.
The difference between those two businesses isn't luck. It's structure.
Clear roles. Documented processes. A team that knows what "good" looks like without you in the room.
If you came back to the second version this morning - that's not a you problem. That's a systems problem. And those are fixable.
